The Challenge
Our client, one of the largest universal banks in Romania, had reached an inflection point. The banking industry was entering a decade in which technology would stop being a support function and become the core of the business itself: digital onboarding, mobile-first banking, cloud infrastructure, cybersecurity as a board-level topic, and — soon after — artificial intelligence. To lead that shift, the bank needed to restructure the leadership of its entire technology division: five senior roles covering security, governance, production, delivery, and development. Not one hire. An entire management team, designed to work as one. The constraints made this one of the most demanding mandates of its kind:
- Maximum confidentiality. The restructuring could not become market news. Every approach had to be discreet, and every candidate conversation handled with absolute discretion — in a banking market where senior IT leaders all know each other.
- A shallow talent pool. Romania had (and still has) a very limited number of executives who combine deep technology expertise with the regulatory maturity required to operate inside a systemic bank.
- Team chemistry, not just individual fit. Five leaders hired in parallel must complement each other from day one. A single mis-hire would compromise the entire structure.
- Speed. The bank's transformation agenda could not wait for a twelve-month search cycle.
Our Approach
This was a pure executive search and headhunting engagement — no advertising, no databases, no shortcuts. 1. Mapping the market, quietly. We built a complete map of the relevant leadership talent across banking, fintech, telecom, and technology companies operating in Romania and the region — identifying not only who held comparable roles, but who was genuinely capable of operating at systemic-bank level. 2. Designing the team, not just the roles. Working closely with the bank's executive leadership, we treated the five positions as a single system. Profiles were calibrated against each other: the risk posture of the future CSO, the delivery philosophy of the Head of IT Delivery, the engineering culture the Head of IT Development would need to build. We were not filling boxes on an org chart — we were assembling a leadership team. 3. Confidential, direct approach. Every candidate was approached personally and discreetly. Assessment went beyond technical credentials to leadership style, transformation experience, and — critically — the ability to operate in a heavily regulated environment while still moving fast. 4. Parallel execution. Running five executive searches simultaneously, under confidentiality, requires tight process discipline. We closed all five roles within approximately four months — a fraction of the time such a restructuring typically takes when run sequentially.

All five executives were successfully placed and onboarded within the same window, allowing the bank to relaunch its technology organization as a coherent unit rather than a patchwork of staggered arrivals. When we followed up four to five years after placement, all five leaders were still in their roles. In an industry where the average tenure of senior technology executives is often measured in two to three years, full retention of an entire leadership team is the strongest possible validation of both the selection and the team design.

We never claim credit for a client's business results — those belong to the people doing the work.
